Abstract

Teachers’ achievement is the ability to plan in teaching scheme, to deliver teaching material, to employ various teaching methods, to evaluate and to report. Teachers’ achievement is influenced by organizational and individual factors. Individual factor is strongly related to discipline, motivation and job satisfaction. Organizational factor is strongly related to leadership style, conflict management, and work environment The study focuses on teachers’ achievement that is influenced by internal and external factors. The objectives of this study are: (1) to investigate the level of teachers’ achievement, discipline, motivation, job satisfaction, conflict management and principal leadership style;(2) to analyze weather the teachers’ achievement model designed by researcher fits the data in this study; (3) to identify the correlation between internal factors (discipline, motivation, job satisfaction) and external factors (leadership style, conflict management and work environment). Theoretical frame work for teachers’ achievement is based on theory advocated by Husanker (2005) and Husaini Usman (2008) that is achievement = aptitude X training X resources X desire X commitment; discipline model approach that is hot stove order, progressive discipline action, and positive action (Veithzal Riva’I, 2005); Mc. Cleland’s motivation theory (need for power, need for affiliation, need for achievement) is used to asses teachers’ motivation (franc, 1986); job satisfaction theory that is job satisfier and dissatisfier; Taiguri’s theory on working environment: (1) ecologies, (2) miliu, (3) social system, (4) cultures (Owens, 1991); Path Goal Theory of four leadership style; (1) leading or authority, (2) friendly to subordinates, (3) participative, (4) task oriented (Viethzal Riva’, 2002). Research methodology used in this study is descriptive quantitative approach. The variables in this study are teachers’ achievement, motivation, discipline, job satisfaction, work environment, conflict management and principal leadership style. The samples involved in this study are 265 teachers. Descriptive mean were used in data analysis, structural equation model was used to test model that is already designed by researcher. One model was designed by researcher to explain the correlation among variables in this research. Then this model is tested by using of the structural equation model to determine wether the model fits the data. This research employed survey method in gathering data from respondents. Data was gathered by using questionnaire and then analyzed by using statistic program SPSS Version 16 and AMOS. Based on the descriptive analysis; the level of teachers’ achievement, motivation, discipline, job satisfaction, work environment, conflict management and principal leadership style are classified high and satisfaction. The SEM analysis shows that the model designed by the researcher on job satisfaction, job motivation, and conflict management predict teacher’ achievement, moreover, principal leadership style, conflict management, and motivation model predicts teachers’ achievement did not fit the data in this study. This adjustment on the designed model is taken. The SEM analysis shows that; modified of leadership style based on conflict management and job motivation predicts teachers’ achievement; job satisfaction based vii on motivation, and conflict management directly and indirectly predict teacher’ achievement, discipline based on conflict management is directly and indirectly predict teachers’ achievement; job motivation is directly and indirectly predict teachers’ achievement; and job motivation that is directly and indirectly predict teachers’ achievement fit the data in this study. Based on the aforementioned findings, the research implication is that to enhance the performance of Islamic primary school teachers, so as to make maximum betterment, can be achieved by; fulfilling the expectation of sufficient income/salary, pension, function incentive, challenging job, scholarship to continue to higher education, increasing the conflict management through mediation, applying democratic leadership style.
